Grassroots to Elite Level, How Rugby Communities Nurture the Next Generation
Ireland’s club rugby pathway builds mental resilience for Test matches.
In brief
Ireland’s club rugby pathway builds mental resilience for Test matches. Ireland’s club-based player development creates mentally resilient athletes who excel in high-pressure Test matches. Originally reported by The Rugby Paper.
Declan Hurley’s notebook

Declan Hurley, a forty-eight-year-old PE teacher in Offaly, tracks players from local clubs to senior debut using an A5 notebook with three columns: club, provincial academy, senior debut.
“He has watched 31 players go from the local club to the provincial academy. Eleven reached senior provincial rugby.”
Ireland’s player pathway

Ireland’s IRFU player development pathway runs from club underage through provincial academies to senior provincial sides and the national team, with four provincial academies supporting over 230 affiliated clubs.
“The irfu published figures showing that there were over 230 affiliated clubs in ireland running programmes for young players, with more than 43,000 young players registered.”
Club rugby skills
Club rugby teaches players to read the game when tired, perform in front of known crowds, and handle pressure in unpredictable conditions.
“A fifteen-year-old playing for clontarf against lansdowne on a wet saturday in january is learning something different from what a player learns in a controlled academy environment.”
Psychological foundation
Mike Catt, Ireland’s attack coach from 2020 to 2024, says players from club pathways understand pressure better because they’ve performed in front of communities since young.
“The players we have coming through understand pressure. They’ve been performing in front of their communities since they were young. That’s not going to go away. It’s in them.”
High-pressure results
Ireland converts winning positions in the final quarter at a higher rate than any other Six Nations side since 2021, partly due to players tested in early matches.
“Ireland’s performance in high-pressure moments, like late in close tests and in grand slam deciders, has been pretty consistent since 2021.”
Pathway data
Players who complete the full IRFU pathway outperform those who join later, but the sample size is small: seventeen players over five years.
“We had a look at ireland’s player debut records from 2021 to 2026 and found that players who went through the full irfu pathway, club underage, provincial academy, senior provincial, then test, did better in their first five caps.”
Clontarf, Cork Constitution, Young Munster
Three clubs with long coaching traditions produce more Test players than clubs winning underage provincial titles, focusing on development rather than winning.
“There are three clubs that have featured more often than any others in the recent ireland squad’s underage history. Clontarf, cork constitution and young munster.”
Declan’s notebook update
After Ireland’s 2026 opener win by sixteen points, Declan added test results, margins, and notes to his notebook for seven tracked players.
“Declan put the notebook away after the 2026 opener. Ireland won by sixteen points. Four of the seven players he’d been tracking had started.”
The essence
Ireland’s club-based player development creates mentally resilient athletes who excel in high-pressure Test matches.
